The importance of knowledge management to organizational success is increasingly realized by humans. However, a common issue faced by both of practitioners and academicians in real world is the knowledge externalization, which means how to transfer tacit knowledge into explicit knowledge in an effective manner. For instance, when employees leave an organization, what they take away with themselves is their experience, which belongs to tacit knowledge typically. Therefore, aimed at solving this problem, a comprehensive conceptual framework is built in this paper, which indicates that a psychologically healthy environment for knowledge conversion, knowledge converting methods and a sophisticated motivation mechanism are quite necessary for effective knowledge externalization in an organization. Following it, a case study from Toyota is offered with the purpose of theory testing.
