چكيده فارسي :
اين مقاله با بررسي موقعيت شغلي و كار زنان در سازمان صدا و سيما ، درصدد شناسايي مهمترين چالش هاي حرفه اي زنان شاغل در اين سازمان و تأثير آنها بر بازنمايي زنان در اين رسانه است. محقق با استفاده از روش پژوهش كيفي ، داده هاي تحقيق را در مصاحبه هايي با 30 نفر از زنان فعال در عرصههاي مختلف رسانهاي، مانند مديريت، كارگرداني، تهيه كنندگي و خبرنگاري، جمع آوري و به روش تحليل تماتيك مورد بررسي قرار داده است كه از اين طريق ، چهار تم انگيزه ها، خانواده و مادري، چالشهاي سازماني و جنسيتي شناسايي شده اند. محقق با تحليل تم چالشها ي سازماني به اين نتيجه رسيده كه علي رغم تاكيد سياست هاي كلان سازمان صدا وسيما بر تكريم جايگاه زنان و نفي شئ انگاري زن در رسانه، زنان در محيط كار خود ، سياستها و خط مشيهاي اجرايي مشخصي در زمينه بسط فرصتها و شرايط پيشرفت كار حرفهاي مشاهده نمي كنند. محقق مقاله در انتها پيشنهاد ميكند كه تدوين سياستها و خط مشيها در اين زمينه ، بر اساس الگوي سوم «زن مسلمان ايراني» در دستور كار اين سازمان قرار گيرد.

Media, Radio & Television organizations have their own policy making principals. They also consider policies & regulations for their female employees who are regarded as an active group in media, playing an important role in recognition & representation of women as half of the population in every society. IRIB, too, with relying on the progressive attitude of "Iranian Muslim Women Pattern, neither Eastern nor Western”, should not be exempted from the aforementioned criteria. The present article tries to survey on the issue of women working in IRIB & the most important challenges they are faced with in their profession. The article also tries to recognize how these challenges affect the representation of women inside media. This research has applied a qualitative approach and the data collected from interviews of 30 women working in different fields such as managers, directors, producers and journalists, is revised by thematic analysis. As a result, four themes of “Motivation”, “Family & Motherhood”, “Organizational Challenges”, and “Gender”, have been recognized. The researcher has come to a conclusion through analyzing “challenges”, that despite all the IRIB’s efforts in revering women’s standpoint, and denying objectification of females inside media, there has been no particular grounds & principals for them as opportunities to promote & develop their career. Therefore the article suggests that, there should be an agenda in relation to design policies & guidelines based on the third pattern of “Iranian Muslim Women”.
