Challenges and Strategies Towards Clinical Leadership Competency: A Qualitative Study

زمينه و اهداف: سازمان هاي سلامت به دليل تأمين و حفظ سلامت جامعه چالش هاي بسيار زيادي در تمام دنيا دارند و عملكرد صحيح آن ها به نحوه ي مديريت شايسته ي آنان بستگي دارد. همچنين بررسي وضعيت سيستم بهداشتي و درماني كشور نشان دهنده آن است كه رهبري شايسته ي باليني بر كشور حاكم نيست و لازم است اصلاحاتي در آن انجام پذيرد. هدف اين مطالعه، شناسايي و تبيين شايستگي رهبري باليني ميان مديران دانشگاه علوم پزشكي گيلان بوده است. مواد و روش ها: اين پژوهش از نوع پژوهش هاي كيفي است كه با استفاده از رويكرد تحليل محتوا انجام شد .جامعه ي آماري، مديران دانشگاه علوم پزشكي گيلان در سال 98 بود كه با رويكرد نمونه گيري هدفمند تعداد 18 نفر از مديران ارشد به عنوان مشاركت كنندگان در پژوهش انتخاب شدند. براي به دست آوردن اعتبار و روايي داده ها از 2 روش بازبيني مشاركت كنندگان و مرور خبرگان غير شركت كننده در پژوهش استفاده شد. يافته ها: داده ها پس از تجزيه و تركيب در قالب 264 مفهوم اوليه، 5 مقوله ي اصلي و 28 مضمون فرعي دسته بندي گرديد. مقوله هاي اصلي شامل مشخصات، اهميت، موانع، تاكتيك هاي اجرايي و دستاوردها بودند. نتيجه گيري: با توجه به اهميت شايستگي رهبري و پيچيدگي تخصصي كاري، نقش وزارت بهداشت در تعيين چشم انداز مديريتي، اجرا و نظارت آن در كل كشور جهت تعيين نقشه ي راه جامع سلامت بسيار كليدي و مهم است. در سطح فردي نيز آموزش افراد و تجهيز مديران سلامت كشور به ابزارهاي مديريتي علاوه بر تربيت نسلي صرفاً متخصص، بسيار كليدي و حياتي است.

Background and Objectives: Healthcare organizations in terms of providing and maintaining community health have many challenges throughout the world and their proper functioning depends on how well they are managed. Also, the study of the state of Iran healthcare system shows that Iran does not have the proper clinical leadership and needs to made some modifications. The aim of this study was to identify and explain the competence of clinical leadership among the managers of Guilan University of Medical Sciences. Material and Methods: This research is a qualitative research that was done by using content analysis approach. The statistical population was the managers of Guilan University of Medical Sciences in 2019, which selected with the approach of purposeful sampling of 18 senior managers as participants. To obtain reliability and validity of the data, two methods used by reviewing participants and reviewing non-participating experts. Results: After analyzing and combining the data in the form of 264 basic concepts, 5 main categories (specifications, importance, barriers, executive tactics and achievements) and 28 sub-categories classified. Conclusion: Given the importance of leadership competence and the complexity of professional work, the role of the Ministry of Health in determining the management perspective, its implementation and monitoring throughout the country for determining the comprehensive road-map for health is very key and important. At the individual level, educating individuals and equipping Iran health managers with management tools, also to purely specialized generation training, is very key and vital.
