بررسي تأثير رهبري رويايي بر خلاقيت هيجاني و شناختي با نقش ميانجي سرمايه روانشناختي مثبت‌

هدف: پژوهش حاضر با هدف بررسي تأثير رهبري رؤيايي بر خلاقيت هيجاني و شناختي با نقش ميانجي سرمايه روانشناختي مثبت انجام پذيرفت. روش: اين پژوهش كاربردي و از نوع توصيفي پيمايشي است. جامعه آماري اين پژوهش كاركنان سازمان‌هاي دولتي در استان ‌لرستان هستند كه براي تعيين حجم نمونه از روش نمونه­گيري در دسترس استفاده و تعداد اعضاي نمونه بر اساس فرمول كوكران 384 نفر برآورد شد. ابزار گردآوري اطلاعات پرسشنامه است كه روايي آن­ها با به ‌كارگيري روش اعتبار محتوا و پايايي‌ آن‌‌‌‌‌‌‌‌‌ها با محاسبه آلفاي‌ كرونباخ‌ تأييد شد. در اين پژوهش، براي بررسي و آزمون فرضيه‌‌‌‌‌‌‌‌‌‌‌ها، از رويكرد معادلات‌ ساختاري و نرم‌‌‌‌‌افزارهاي Smart PLS-2 و SPSS-19 استفاده شد. يافته‌ها: نتايج بررسي فرضيه‌‌‌‌‌‌ها نشان داد رهبري رؤيايي بر خلاقيت هيجاني و شناختي تأثير مثبت و معناداري دارد و سرمايه روانشناختي مثبت نقش ميانجي در اين رابطه ايفاء مي­كند. نتيجه‌گيري: نتايج پژوهش نشان مي­دهد كه سبك رهبري رويايي به واسطه ايجاد ظرفيت و بهبود قابليت­هاي ذهني و فكري كاركنان موجب افزايش سطح سرمايه روانشناختي آنان شده و از اين طريق باعث بهبود خلاقيت شناختي و هيجاني منابع انساني مي­شود. در حقيقت نتايج پژوهش مؤيد آن است كه رهبري رويايي به واسطه بهبود سرمايه روانشناختي باعث ايجاد خلاقيت شناختي و هيجاني منابع انساني مي شود.

The current research was conducted with the aim of investigating the effect of visionary leadership on emotional and cognitive creativity with the mediating role of positive psychological capital. This research is applied and of descriptive survey type. The statistical population of this research is the employees of government organizations in Lorestan province, which was used to determine the sample size of Cochran's formula, and the number of sample members was estimated to be 384 people, who were selected using available sampling method. The tool for collecting information in this research is a questionnaire whose validity was confirmed by using the content validity method and their reliability was confirmed by calculating Cronbach's alpha. In this research, structural equation approach and Smart Pls2 and Spss 19 software were used to examine and test the hypotheses and conceptual model. The results of examining the hypotheses showed that visionary leadership has a positive and significant relationship on emotional and cognitive creativity with the mediating role of positive psychological capital. In addition, the comparison of the results showed that among the dimensions of visionary leadership, the highest dimensions of perspective image and practicality have a positive and significant relationship on cognitive and emotional creativity. Also, the results of the research show that positive psychological capital has a positive and significant relationship on visionary leadership and cognitive and emotional creativity, and among the dimensions of positive psychological capital, resilience and optimism are the most important dimensions.
