ارزيابي سطح صلاحيت‌ها و مهارت‌هاي حرفه‌اي مديران مدارس ابتدايي و رابطه آن با تعهد و دلبستگي شغلي معلمان

Evaluating elementary school principals` level of professional qualifications and skills and its relationship with teachers` job commitment and involvement

اين پژوهش به منظور ارزيابي سطح صلاحيت‌ها و مهارت‌هاي حرفه‌اي مديران مدارس ابتدايي و رابطه آن با تعهد و دلبستگي شغلي در معلمان انجام شده است. هدف تحقيق، كاربردي و روش انجام آن، توصيفي (همبستگي) بوده است. جامعه آماري پژوهش را كليه معلمان مقطع ابتدايي شهرستان بهشهر كه تعداد آنها 522 نفر بوده است، تشكيل داده‌اند. حجم نمونه بر مبناي جدول «مورگان» 220 نفر تعيين و نمونه‌ها با استفاده از روش نمونه‌گيري تصادفي طبقه‌اي برحسب نوع مدرسه انتخاب شدند. ابزار گردآوري داده ها، پرسشنامه دلبستگي شغلي «لاداهل و كجنر» (1968)، پرسشنامه تعهد شغلي «بلا» (1993) در ابعاد وابستگي حرفه‌اي، وابستگي سازماني، پايبندي به ارزش‌هاي كار و مشاركت شغلي و پرسشنامه محقق ساخته مهارت‌هاي مديريتي بر مبناي مدل «رابرت كتز» (1974) شامل سه مهارت فني، انساني و ادراكي بوده است. مقياس هر سه پرسشنامه پنج درجه اي بوده است. ضريب آلفاي به دست آمده براي هر يك از پرسشنامه‌ها به ترتيب برابر با 78/0، 82/0 و 80/0 بوده است. داده هاي گردآوري شده به كمك آزمون‌هاي پارامتريك نظير t تك‌گروهي، ضريب همبستگي پيرسون و رگرسيون از طريق نرم افزار آماري SPSS مورد تجزيه و تحليل قرار گرفته است. نتايج به دست آمده وضعيت مديران مدارس ابتدايي از نظر برخورداري از صلاحيت‌ها و مهارت‌هاي حرفه‌اي مديريتي را در حد مطلوب نشان داد. به طوريكه مديران مدارس ابتدايي مورد مطالعه از مهارت‌هاي انساني بيشتر از دو مهارت فني و ادراكي برخوردار هستند. همچنين، بين سطح برخورداري مديران از صلاحيت‌ها و مهارت‌هاي حرفه‌اي مديريتي با تعهد و دلبستگي شغلي در معلمان رابطه مثبت معني‌داري وجود دارد. بطوريكه نتايج حاصل از رگرسيون مشخص نموده است كه 1/72 درصد تغييرات تعهد شغلي و 8/57 درصد تغييرات دلبستگي شغلي معلمان را مي‌توان از طريق صلاحيت‌ها و مهارت‌هاي حرفه‌اي مديريتي مديران تبيين نمود.

The present study aimed at evaluating elementary school principals` level of professional qualifications and skills and its relationship with the teachers’ job commitment and involvement. This applied research was descriptive (correlational). The statistical population included all 522 primary school teachers of Behshahr among whom 220 teachers were selected on the basis Morgan`s table by employing stratified random sampling based on school type. The data were gathered by landel and Kejner`s (1968) job involvement questionnaire, Bellas (1993) job commitment questionnaire including the dimensions of professional dependence, organizational dependence, commitment to job values and professional partnership, and finally a research-made managerial skills questionnaire based on Robret Katg`s, (1974) model including technical, human, and conceptual skills. All three questionnaires were 5-point Likert type. The obtained Cranbach`s Alpha for the questionnaires were 0.78, 0.82, and 0.80 respectively. The data were analyzed by SPSS software conducting parametric tests such as single group t, test, and Pearson correlation and regression analysis. The results indicated that the elementary school principal`s professional – managerial qualifications and skills are at an optimal level. It was found the primary school teachers possessed human skills more than technical and conceptual skills. Also, there was a significant positive relationship between the principalʹs professional- managerial qualifications and skills and the teacherʹs job commitment and involvement. In fact, the results of the regression analysis showed that 72.1% of changes in job commitment and 57.8% of changes in teachers` job involvement could be explained by the principals` professional managerial qualifications and skills.
